同传统校园招聘相比,企业在实习生计划上花费了更多的财力、物力和人力。但是无论使用何种招聘方法,何种招聘渠道,企业的关注点都要落实到招聘效果上。所谓招聘效果,是指企业在招聘的过程中利用计划、组织、协调等职能来优化招聘活动,借以合理配置各种招聘资源,提高招聘的管理效率,从而最大限度地实现招聘目标的过程[3]。从根本上说,招聘效果就是考察企业招聘目标的实现程度。招聘目标不仅包括企业是否按时按量完成招聘任务的短期目标,而且还包括所招聘的新人是否和岗位及组织高度匹配的长期目标。企业从校园招聘高素质人才,不只是为了满足短期工作任务的需要,更重要的是培养和留住人才,使其成为企业的核心资源,为企业的战略目标和价值创造的终极目标服务。
实习生计划使学生掌握到了在校园里触碰不到的工作技能,了解到了较为准确的工作待遇,并感受到了真实的工作氛围和企业文化。因此,对于职业和企业是否符合自己的兴趣、价值观,对于是否继续留在组织中发展等问题,学生能清晰地做出职业决策。 而最终决定留在企业的学生,定会对工作有更高的工作满意度,对企业有更强的组织认同感。并且有学者研究发现,员工的工作满意度不仅能显著地正向影响工作绩效[4],而且工作满意度和组织认同相互作用, 共同对离职意向产生负向影响[5]。所以说,经过实习生计划留下的学生有更好的工作绩效和更高的稳定性。对企业来说,虽然实习生计划的前期投入比较大,但是从长远来讲,能够使优秀合格的人才一步到位,这给企业带来的效益是无法估量的。GE( 通用电气公司) 的“早期人才发现”计划、IBM( 国际商业机器公司) 的“蓝色之路”计划、微软公司的“领跑之旅” 计划、西门子公司的“学生圈”计划等实践也证明了实习生计划之于传统校园招聘远远提高了企业的招聘效果,保障了优秀人才的供给和稳定。
3实施实习生计划的条件
虽然与传统校园招聘相比,实习生计划呈现出了明显的优势。但并不是所有的企业、所有的岗位都适合通过实习生计划这条渠道来招聘人才。文章从企业、岗位两个层面来阐述实习生计划实施的条件。
3. 1企业层面
一部分企业由于历史不长、知名度不高,尽管事实上能够提供具有竞争力的待遇与发展机会,但仍然无法获得一流毕业生的关注。这类企业在“扎堆赶集”式的校园招聘中很难与雇主品牌强势的知名企业竞争,而提前启动实习生计划,避开正面竞争,是更有效的做法。同时,企业实施实习生计划还需要内部资源的支持。由于需要为实习生提供一定的物质条件,包括住宿条件、办公资源、工作指导、实习补贴等, 企业在人、财、物等方面都需要具备足够的实力。
3. 2岗位层面
实习生计划适用于基层岗位。由于大学生刚从校园进入社会,缺乏实际工作经验,对企业的具体情况也不够了解,因此需要将其安排在基层岗位上锻炼,熟悉工作业务和流程,感受企业文化和制度。
既强调专业性又强调操作性的岗位适合采用实习生计划。公司内不同的职能部门、不同的岗位,不一定全部需要招收实习生,而像医生、老师、机械制造、人事管理、软件开发等职业,一方面有较强的专业性,另一方面又离不开实际操作,靠传统校园招聘不容易甄别优秀人才。
因此,对于经济实力雄厚但雇主品牌尚欠强大的企业、既强调专业性又强调操作性的基层岗位来说, 实习生计划是一种优于传统校园招聘的绝佳选择。
